I was looking on the TWC for this, it's not impossible but it's a really long pain in the ass process. You have to start a game choose a faction save your game then email the save file to your friend and he loads the save and does his thing saves the game email back and so on

I'm partial to Age of Petty Kings for stability and gameplay that personally keeps me immersed, but you may find the recruitment system quite boring.
